What I get out of this thread is:

If your YA finds someone with 1 star or less... Drop them immediately! They're not worth the amount of work it'll take to train them up.

if you have a fully developed YA, your players should get almost half a star per season, as long as you keep them in there and don't promote them early. it's almost impossible to give a starter enough snaps to get the same result.

Huh, didn't know they gained experience being in the academy. Good stuff!

I believe you only get experience with a completed YA (fully upgraded)

Correct, has to be the full one ... and I've got a few YA recruits coming out now with better exp than people who've been starting the whole time, it definitely out paces actual playing time.

*edit* or possibly, it's just there's a somewhat large random range for the exp the recruits do get from the training updates ...

It seems like the YA guys are getting as much as a player getting all the snaps possible(O+D+ST). So yeah worth keeping there it seems.

from my experience I find a player who enters the YA at 16 and leaves just before they turn 21 can gain up to 1.5 stars.
